Change Leadership Coaching

Your leaders deliver the change, and most have never been shown how

Change programs are designed by executives and consultants, and delivered by supervisors and middle managers who weren't in the room when it was decided.

Those people have to explain a decision they may not fully agree with, to a team who will ask them questions they don't have answers to, while continuing to run the operation. It's one of the hardest things asked of a leader, and organisations routinely provide a slide pack and hope for the best.

The results are predictable. Some avoid the conversation entirely. Some distance themselves from the decision ("I know, it's ridiculous, but head office says") which quietly destroys the change. Some deliver it so mechanically that the team assumes they don't believe it either.

You might be dealing with

  • A restructure or change program your leaders have to announce
  • Supervisors who agree in the room and undermine it afterwards
  • Managers avoiding the conversation and letting rumour do the work
  • Leaders who can deliver good news and freeze on difficult messages
  • A change that failed once, and leaders who are now cynical
  • Newly promoted leaders facing their first significant change
  • A leadership group who don't agree with the change themselves

What's included

  1. Individual coaching Working through the specific conversation a leader has to have. What to say, how to open it, how to handle the reactions, and how to close it.
  2. Group sessions Working with a leadership team on consistency, so the message doesn't shift depending on who delivers it.
  3. Message preparation Turning organisational rationale into something a supervisor can say in their own words without it sounding scripted.
  4. Handling the hard questions Working through the questions leaders are actually asked ("is my job safe," "why now," "do you even agree with this") and how to answer honestly without overcommitting.
  5. Rehearsal Practising the difficult conversation before having it. Uncomfortable, and consistently the highest-value hour.
  6. Support during delivery Available while it's happening, when new questions arrive that nobody anticipated.

What we work on

  1. Holding a message you didn't choose You can be honest about your own reservations without undermining the decision. There's a line, and leaders need help finding it.
  2. Not filling silence with reassurance The instinct to promise things you can't guarantee is strong and expensive.
  3. Staying present afterwards The temptation to deliver the message and disappear is enormous. The days after are when leadership actually matters.

Saying "I don't know." Credibly, with what you'll do to find out: rather than guessing.

Our experience

Leading and supporting leaders through acquisitions, integrations, demergers, restructures, downturns and project-to-operations transitions. From executive teams down to site supervisors delivering the message to their own crews.

Leadership and capability programs designed at this level have been adopted across global organisations.

Common questions

Can't we just brief them?

A briefing tells leaders what to say. It doesn't prepare them for what happens when someone gets upset, asks a question they can't answer, or challenges them in front of the team. That's the part that determines how the change lands.

How much time does it take?

Often a single 90-minute session before a difficult announcement, then availability during the delivery period. Broader capability work runs longer.

What if the leaders genuinely disagree with the change?

That needs surfacing before delivery, not during. Sometimes their objections are right and should change the plan. Where they aren't, a leader who has been properly heard can deliver a message they disagree with. One who hasn't will leak it.
